Rebuilding Trust: How TTI Türkiye Restored Confidence in Assessments

The People: TTI Türkiye and a Global Healthcare Company 

Hasan Tahsin Güngör is passionate about people. He has been the TTI Success Insights Master Distributor in Türkiye and Azerbaycan since 1998. His work at İş Kavramları Consultancy Services offers strategic guidance to Subject Matter Experts and training to new consultants through the Odyssey Consultant Certificate Program. He also teaches at Mimar Sinan Fine Arts University, preparing students for business life, and has extensive experience internationally. 

Serra Chehab is the Director of TTI Success Insights Türkiye and a talent management consultant in İş Kavramları Consultancy Services with over a decade of experience in talent assessment and development. 

The Challenge: Broken Trust and Frustration with Assessments 

“We have been in the consultancy industry for 26 years, during which we have completed numerous projects across various sectors and companies,” said Chehab. “As a result of a successful project, a satisfied client referred us to a prolific global healthcare company in 2022.”

This company has a presence in over 115 countries and is headquartered in London. It operates in the pharmaceutical, vaccine, and consumer healthcare sectors, focusing on innovative treatments and products that improve health and well-being. Known for its significant contributions to medical research and development, the company is committed to addressing global health challenges through scientific advancements and strategic collaborations. 

“Although they appreciated our solutions, the company decided to proceed with another assessment and consultancy company due to budget considerations,” explained Chehab. “In 2023, they returned to us because they were not satisfied with the results achieved by the other company.” 

Güngör and Chehab took the time to learn exactly how participants felt about their prior assessment experience. 

The first issue was that previous assessments were conducted in English rather than Turkish, leading to incorrect answers and misunderstandings due to the language barrier. The entire assessment process was also conducted online, including self-recording, which was stressful for participants and led to complaints about the process's fairness.

The reports consisted mainly of generic feedback generated by an algorithm, without a personal touch, detailed analysis, or actionable planning sections. The stressful environment created by the previous assessment process led to a negative perception and dissatisfaction among participants. 

The Solution: Taking Time for Tailored Insights 

These challenges prompted the healthcare company to seek a more tailored and effective solution. TTI Türkiye was ready to step in. 

Güngör knew that establishing proof of concept would be important to rebuild the participants’ trust in assessments. He ensured their time was well spent by creating a thoughtful, customized development plan that provided the insights they needed to thrive. 

Using the TriMetrix® HD and TTI EQ assessments with 44 participating managers, Güngör and Chehab went above and beyond to provide the right tools. Their team spent two days running in-person workshops and administering assessments. Each participant received a comprehensive Development Center Report with their compiled results. 

“To further support their development, we held one-hour feedback sessions that included both the participants and their line managers,” explained Güngör. “During these sessions, we utilized a specially designed Action Planning Guide to pinpoint key areas for growth and to establish a system for tracking progress over time.” 

Güngör’s team also focused on reducing participant stress throughout to help shift their perspective on assessments. By framing the experience as a developmental opportunity rather than an evaluative one, they created a positive environment emphasizing personal growth. This approach helped participants feel more at ease and motivated them to engage fully in the process.

“The healthcare company project team informed us that their experience in the previous year had created a very stressful situation,” shared Chehab. “The participants believed these assessments were intended to identify weaknesses and make them look incompetent rather than to foster their development. To change that perception, we focused on creating a positive, supportive environment with great synergy by emphasizing development.” 

The Results: Innovation, Self-Reflection, and Action Planning

This shift in focus made a significant impact on the participants. They were able to express themselves effectively to their colleagues and managers; it helped them understand that they were part of a development program, creating a more engaging and developmental experience.

“Everyone's unique styles and contributions were highly valued,” Güngör said. “We received much positive feedback from the Director, the project team, and the participants.” 

Following up on the workshops, Güngör and Chehab generated a comprehensive General Project Report detailing the project’s processes and outcomes, as well as developing a flipbook website for easy access to personal reports and action plans.

In feedback sessions, Güngör took an innovative approach, encouraging participants to explain how they perceived and interpreted their reports and the actions they planned to take for personal development. 

After the participants had explained their thoughts, the team provided their feedback. The participants’ line manager attended the sessions solely as a listener, gaining new insights about the participants from their perspectives. Managers recognized the importance of behaviors, driving forces, and skills in the pharmaceutical industry, where targets are measured and valued numerically. They also appreciated discovering their colleagues from a new perspective.

“Due to the impact we made during the design and implementation of the project for first and second-line managers, five marketing managers were also included in future development to assess their potential for senior roles and make appropriate appointments,” said Chehab. “We’ve connected with the executive leadership of the company and made recommendations they followed.” 

“Our approach throughout the entire project positioned us as trusted advisors,” said Güngör. “As a result, we received several consultation requests from various departments within the company through internal referrals, seeking our expertise on other topics and TTI assessments. We’re excited for more opportunities and expansion in the future while pursuing our calling: helping people.”
